People

Strong people need a clear way to succeed.

Before blaming motivation, examine expectations, decision rights, skills and the conditions in which people are asked to deliver.

Does this feel familiar?

Does everything still come back to you?

  • Decisions wait for the owner
  • Tasks fall between roles
  • A few people hold critical knowledge

Recognition is the beginning

Follow the work

Accountability connects clear expectations to the ability—and authority—to act.

ClarityConfidence to actLearning

An illustrative starting point for investigation; the actual flow depends on your business.

  1. 01

    Expectations

Make the expected result and priorities explicit.

    What might slow this down?

Different leaders ask the same team for conflicting outcomes.

Assess the impact using actual cases and evidence.

  2. 02

    Ownership

Connect each result to a responsible owner.

    What might slow this down?

Tasks fall between roles or return to the business owner.

Assess the impact using actual cases and evidence.

  3. 03

    Capability

Give people the skills and support the role requires.

    What might slow this down?

Critical knowledge sits with a few individuals.

Assess the impact using actual cases and evidence.

  4. 04

    Decisions

Match decision authority to the responsibility given.

    What might slow this down?

People own a task but cannot make the decisions needed.

Assess the impact using actual cases and evidence.

  5. 05

    Feedback

Make performance visible and discuss what it means.

    What might slow this down?

Problems recur without a useful feedback routine.

Assess the impact using actual cases and evidence.

  6. 06

    Development

Build capability into the way the business operates.

    What might slow this down?

Training happens without changing the conditions around the work.

Assess the impact using actual cases and evidence.

150people led across multiple functions

Leadership through change

150 people taught me that most performance problems aren’t solved by an organisation chart.

I’ve led multidisciplinary teams of up to 150 people, spanning functions, countries and multiple layers of leadership. At that scale, telling people to collaborate better isn’t a solution.

Through restructuring, resource changes, governance and transitions, expectations, decision rights, priorities and ownership had to become clear while the business continued operating.

Selected experience from my career, before this independent practice.

What looks like a people problem may be a system problem around the people.

Capability
Can people do what the work requires?
Accountability
Do they know what they own and who decides?
Process
Does the way work moves support them?
Environment
Can good people perform without avoidable obstacles?

What could be happening?

A different cause needs a different solution.

These are possible drivers to investigate, not a diagnosis of your business.

The visible symptom

Does everything still come back to you?

Potential drivers to investigate

  • Unclear ownership

Who owns the result and the next decision?

  • Skills gaps

Can people do what the role requires?

  • Conflicting priorities

Are people being asked to deliver competing outcomes?

  • Weak feedback routines

How does experience become useful feedback?

How I may help

Fix the cause.
Improve the outcome.

Give people a clearer way to succeed, then support them in using it.

  1. 01

    Clarify responsibilities

  2. 02

    Strengthen decision routines

  3. 03

    Support training and adoption

The right change depends on what is preventing people from taking ownership and acting confidently.

The answer might sit in responsibilities, decision rights, skills, information, hand-offs, feedback, management routines or the way work is organised. Fix the conditions around people before assuming the people are the problem.

How I work

What could improve?

Potential improvements depend on the diagnosis and your starting point.

  • Stronger ownership
  • Less dependency
  • More confident decisions

Connected outcomes

One change can reach further.

  • Capacity

Critical skills and shared knowledge support useful output.

  • Efficiency

Clear ownership reduces chasing and dropped hand-offs.

  • Technology

Adoption depends on people understanding and using the system.

Let’s start a conversation

If everything still comes back to you, let’s find out why.

A number that concerns you. A frustrating process. Something that should work better. You don’t need the root cause, a solution or a formal project brief.
